"When you're surrounded by people who share a passionate commitment around a common purpose, anything is possible." - Howard Schultz
In preparation for the Leadville 100 Trail run, founder Ken Chlouber emphasizes a powerful mantra at the mandatory meeting: "I commit, I will not quit!" Having internalized this message over a decade ago, I constantly reflect on the profound meaning of commitment and its relevance to leadership and coaching. Instigating true commitment within an organization, especially towards a change in the status quo, is undoubtedly challenging but certainly achievable. How do we inspire genuine commitment rather than mere compliance? In the realm of education, how can school leaders secure commitment from teachers and staff amid evolving mandates from state or federal authorities? Let's delve into these questions.
Firstly, let's discard the term "buy-in," which implies a transactional persuasion and is prone to being forgotten once the advocate departs. It feels cheap and evokes discomfort. Instead, let's focus on the concept of "commitment," with its enduring implications capable of sustaining meaningful change. What does it truly mean to commit? Commitment involves wholeheartedly embracing an idea, a person, or a cause, steadfastly adhering to it regardless of challenges. Marriage serves as an apt starting point; while commitment is initially easy, sustaining it requires navigating the complexities that unfold over time.
How does commitment intersect with leadership? Drawing from my experience as both a principal and an education consultant, I've witnessed instances where leaders successfully instilled profound commitment and others where this commitment was lacking. The effectiveness of commitment is evident in initiatives like Professional Learning Communities (PLC), where deep-seated commitments drive continuous teacher learning and, consequently, improved student outcomes. Schools that excel in this regard establish their values, mission/vision, and core beliefs well in advance. They formulate team norms, delineate roles and responsibilities, and adhere to timelines for reviewing student data, refining instructional approaches, and planning future steps in teaching. While the process is dynamic and continually evolves, a commitment to student success enables new teachers to integrate swiftly into their teams and become exceptional educators.
Conversely, when commitment to the PLC process is absent, valuable time is squandered on activities unrelated to teacher learning or student outcomes. Top-down directives, where central administration dictates every aspect without teacher input, often result in compliance-driven tasks rather than genuine commitment. This, I've observed repeatedly, particularly due to state-mandated achievement requirements or a lack of understanding of the process. In such scenarios, PLC meetings suffer from low commitment, wasted time discussing matters beyond teachers' control, and heightened teacher turnover due to burnout.
If you find yourself in a leadership position with low commitment, there's always an opportunity to rectify the situation. Developing commitment is not a one-size-fits-all endeavor; it requires a contextual and nuanced approach. This is where my role as a coach and consultant becomes valuable. By listening, questioning, and collecting data, I help leaders understand the commitment landscape and guide them toward fostering deeper levels of commitment among their teams or employees. The aim is to facilitate learning and change through people, ensuring enduring commitment. In essence, my goal is to empower others, building their capacity so that my assistance becomes unnecessary.
